Sushmi Dey writes how pharma companies view the connect between talent management, retention, employee engagement and productivity.&lt;BR/&gt;&lt;BR/&gt;Pharmaceuticals' is a business driven by research. Talented people are, therefore, any pharma company's assets because they are the source of ideas which drives research. Though very few companies have developed specific initiatives, Indian pharma companies have lately recognised the criticality of talent management. Nurturing, recruiting and retaining talent is a vital part of any drug company as there is a proven link between having talented employees and overall business performance. "With attrition as high as 35-40 percent in the pharma industry, Indian pharma companies are now aware and have realised the importance of managing their talent. They are trying to have their talent management strategies in place to manage and retain their best people," says Ruchelle Dias, Associate Consultant, Interlink Consultancy.&lt;BR/&gt;&lt;BR/&gt;Besides, as the companies globalise their business operations, innovation becomes a key driver to carve out a leading position in competitive markets. With a large number of patent expiries, declining R&amp;D productivity and pressure on healthcare budgets, pharma companies are forced to change or modify their business models in order to realign their business. According to Dias, pharmacos who recognise this have started initiating policies and programmes to discover, scout and procure talent to have cutting-edge competitiveness. &lt;BR/&gt;&lt;BR/&gt;People, the live brands&lt;BR/&gt;&lt;BR/&gt;&lt;BR/&gt;Neel Ratan&lt;BR/&gt;Executive Director&lt;BR/&gt;PricewaterhouseCoopers &lt;BR/&gt;The right talent is essential for any knowledge industry. However, while the process of globalisation has injected new challenges in pharmacos with companies obtaining a business advantage through competitive research, the need for talent has become even more acute. The pharmaceutical industry being an R&amp;D driven business, there is a high need for people with both technical as well as practical knowledge and skills. A talented workforce with necessary skills and competencies can drive business process and help achieve aspirational goals. &lt;BR/&gt;&lt;BR/&gt;&lt;BR/&gt;Anil Kumar Mishra&lt;BR/&gt;Head-Human Resource and Administration&lt;BR/&gt;Shreya Lifesciences &lt;BR/&gt;According to Neel Ratan, Executive Director, PricewaterhouseCoopers, for a growing number of companies, competitive advantage lies in the ability to create an economy, driven not by cost efficiencies but by ideas and intellectual know-how. “Every aspect of the pharma industry requires talented people to discover, develop, license, manufacture, market and monitor medicines. We can talk about a brand but the people in a company represent a living brand. We can focus on intellectual property but that is the creation of people, and people joining or leaving a company will add to or reduce the sustainable intellectual property. We can talk about markets, but to access any market you need people with a good understanding of that market," asserts Anil Kumar Mishra, Head-Human Resource and Administration, Shreya Lifesciences.&lt;BR/&gt;&lt;BR/&gt;Why manage?&lt;BR/&gt;&lt;BR/&gt;The Indian pharmaceutical industry is one of the most dynamic in the world. According to Ratan, it is valued at $12 billion, ranks fourth worldwide accounting for eight percent of the world's production (in terms of volume) and 13 in terms of value. Indian companies provide solutions and services globally. Global companies have also set up their research and manufacturing centres in India, not only because of the relatively low cost but also because of superior infrastructure, high quality scientists and the capability to conduct path-breaking research. Hence, undoubtedly there is immense talent in the Indian industry. &lt;BR/&gt;&lt;BR/&gt;However, with the domestic pharma market in India growing at a rate of 8-9 percent per annum, there is always a scope to enhance these management capabilities to support business growth, believes Ratan. Implementation of talent management strategy helps in improving organisational performance through better identifying, sourcing, developing, rewarding, motivating and retaining the talent that keeps the organisation ahead of its competitors. "If neglected, lack of talent management can hinder the growth and survival of pharma companies in today's changing market environment," opines Dias. &lt;BR/&gt;&lt;BR/&gt;Rise in attrition&lt;BR/&gt;&lt;BR/&gt;Talent management has also become important in view of the increasing attrition in the industry. High attrition rate arising out of flight of good people adversely affects competitiveness. This will be a serious roadblock, particularly when Indian companies want to acquire a dominant place in global markets. "Individuals with transferable skills have become both valuable and rare. Good talents are scare and they are highly mobile. The average tenure of talented employees in the age group of 25-35, the age group targeted by most fast growing organisations has fallen from an average of 3-5 years in 2004 to just 1-2 years in 2005. Companies have started to realise that they need to be more sensitive and sophisticated in their approach to attraction and retention of good people," says Dias. Agrees Ratan, "Companies must realise that managing talent proactively will help them sustain their competitive advantage, acting as attraction and retention tools.&lt;BR/&gt;&lt;BR/&gt;Meeting organisational needs&lt;BR/&gt;&lt;BR/&gt;Derek Stockley, a management guru defines talent management as "a conscious, deliberate approach to attract, develop and retain people with the aptitudes and abilities to meet current and future organisational needs." While human resources have always played a strategic role in enhancing organisation effectively, talent management implies a necessity to attract, nurture and develop people identified as having special ability and potential.&lt;BR/&gt;&lt;BR/&gt;Recruit: Due to high rate of attrition and subsequent growth of the pharma, biotech and clinical research industry in India, the need for the right talent is high. However, to fill in gaps, the quality of employees recruited is often compromised. "Focus on the right-fit model, robust evaluation procedure (both technical and practical tests) and reference checks are some of the ways of sourcing talent," suggests Dias. &lt;BR/&gt;&lt;BR/&gt;Develop and train: Effective talent management means constructing the processes and behaviour that brings together an organisation's and individual's aspirations so that the potential of both is realised. Training helps in identifying the potential talent from employees and later helps to sharpen their latent skills. Training is that aspect of talent management which helps employees to address their developmental needs. Having structured training programmes that are linked with performance appraisal feedback, employees can be developed as per their immediate job requirements. Training like behavioural programmes, leadership and other managerial programmes can help groom employees further in line with their career paths and aspirations. &lt;BR/&gt;&lt;BR/&gt;&lt;BR/&gt;According to Dias, training and development programmes help bridge the gap between the expected performance levels and the existing one. "The workplace is highly regarded as a real training and development machine for people and having that reputation is a one way to acquire and retain talent because people go where they will grow and develop," opines Mishra.&lt;BR/&gt;&lt;BR/&gt;However, development of talent is not just limited to hiring and retaining good employees but also succession planning in the organisation which saves it from falling prey to any crisis brought about by attrition. "Developing in-house talent for succession planning can help in the long run. While average performers will have to be converted into strong performers, pharmaceutical companies on a fast growth track will have to focus on managing their star performers as well. The best people have to be elevated into potential prospects of succession planning," states Dias.&lt;BR/&gt;&lt;BR/&gt;Retain: Retention of talented employees is always the most important agenda for any company to grow. While good compensation can be a hygiene factor in talent management, only monetary benefits may not be attractive to retain them. "With globalisation, talented people have become more mobile than ever before. They are as likely to be based in India or China as in the US. That means they have more opportunities: They are not waiting around for their pensions; they know their value, and they expect the organisation to know it too," avers Ratan.&lt;BR/&gt;&lt;BR/&gt;However, there are other means of managing talent and retaining people. According to Ratan, providing an intellectually stimulating work environment and culture, good career opportunities, highly challenging assignments, international exposure to best practices, trends and experiences are some way to manage talent in knowledge-based companies. Agrees Mishra and adds, "Talented and ambitious people will only stay with their current employer if they are offered positive development, motivation and nurturing to ensure they are given every chance of realising their potential. Simple financial packages, although superficially attractive, often assuage a short-term need but rarely cater for the long-term requirements of a talented person." &lt;BR/&gt;&lt;BR/&gt;Organisational environment &lt;BR/&gt;&lt;BR/&gt;In many organisations there is talent but it does not reveal itself. This is due to lack of organisational environment to reveal the full range of existing skills. Talent management deals with the ability to create the organisational processes by which talent can be identified, deployed and revealed. Organisational environment like work culture, engaged leaders, effective communication practices, challenging assignments, international exposure, flexible work-time, quality of life, work-life-balance, etc. can increase employee engagement and improve productivity. Ratan points out that pharma companies must not only attract talent but also foster an environment in which their clever people are inspired to achieve their fullest potential in a way that produces wealth and value for all stakeholders. &lt;BR/&gt;&lt;BR/&gt;Besides, a good organisational environment creates a better perception of the organisation, its business and the role for the employee. It further sends out the right messages that the organisation cares for its people thus increasing the attractiveness of the organisation as an 'employer of choice'. &lt;BR/&gt;&lt;BR/&gt;Career track management&lt;BR/&gt;&lt;BR/&gt;In the pharma industry, talent holds the key to the company's competitive advantage through innovative research techniques and models. Further, in terms of job rotations, there are not many career options that can be provided to those in the line of research and hence innovative ways to manage talented people is a must. &lt;BR/&gt;&lt;BR/&gt;While employees are no more seeking just a job but a more exciting, challenging and growing career path, career track planning is important. Good practices and systems in career track management can clearly show employees their growth prospects in the organisation, while also supporting them with structured and planned development. &lt;BR/&gt;&lt;BR/&gt;A research conducted by Interlink shows that monetary gain is of secondary importance to career growth and job satisfaction. According to the researched companies, good people look at higher responbilities, challenging jobs, quicker promotions and promising career paths where they find themselves growing with the organisation. "Career track planning can be done by developing comprehensive career growth plans for existing talents. Companies need to design fast career growth plans for their people by providing plans with a variety of challenging assignments. Some talented employees are highly individualistic. Providing mentors for them to become good team members and team leaders is another workable method," suggests Dias. &lt;BR/&gt;&lt;BR/&gt;Good talent is scare&lt;BR/&gt;&lt;BR/&gt;With the growing demand for people, attracting, managing and retaining intellectual capital are the biggest challenges in front of HR departments. This is even more critical in knowledge-based industries like pharma. "Talented employees are sharply intelligent, self-motivated and strong on taking up initiatives and new challenges. Individuals with transferable skills have become both valuable and rare," states Dias. Good people are scare and they are highly mobile. &lt;BR/&gt;&lt;BR/&gt;Psychological relationship&lt;BR/&gt;&lt;BR/&gt;Managing talent in a knowledge-based industry has additional challenges that the leaders have to handle with care. Employees in pharmacos are generally intellectual staff and hence the psychological relationship between leaders and employees is very crucial. "Professionals who contribute to organisational competitive edge directly want a high degree of organisational protection and recognition that their ideas are important. They also demand the freedom to explore and fail. This paper proposes a framework that explains the influence of organizational factors on the propensity to employ information technologies. The       framework is based on qualitative data on information technology adoption from four firms in the financial services industry in India. It explains why organizations vary in their propensity to deploy information technologies, and highlights the role of top management, aspects of organization culture, haracteristics of Information Systems professionals, and organization structure.
